Abstract

This study examines the impact of supervisor support and role conflict on turnover intention, with job stress as a mediating variable, among Generation Z employees in the retail sector. A quantitative explanatory method was applied, involving a survey of 166 Gen Z employees working as technical store support staff in a public retail company in Indonesia. The findings indicate that supervisor support directly decreases both job stress and turnover intention, whereas role conflict increases job stress but does not directly affect turnover intention. Furthermore, job stress partially mediates the relationship between role conflict and turnover intention. These results support the Job Demands–Resources framework and Role Theory, highlighting the importance of supervisory support and role clarity in minimizing stress and reducing turnover risk. Practically, this study provides managerial insights for retail organizations to strengthen supervisory competencies and establish clearer task boundaries as strategies to lower employee stress levels and enhance retention of younger workers
